Nghien cffu nay dffdc thffc hien nham danh gia cac ye'u td tac ddng de'n ddng lffe lam viec cua nhan vien van phdng tai Cdng ty TNHH MTV Td'ng cdng ty Cao su Dong Nai, bang viec khao sat 282 nhan vien van phdng, cdng cu Cronbachs alpha, EFA va phan tich hoi quy bdi difdc sff dung.
Ke't qua da dUa ra dffdc md hinh bd'n (04) ye'u td' cd tac ddng dffdng de'n ddng Iffc lam viec, sap theo thff tff giam dan: Dao tao; Lifdng va thifdng thda dang; Cdng viec phii hdp; Lanh dao.
Nghien cffu ciing cho tha'y cd sff khac nhau ve ddng Iffc lam viec giffa cac nhdm dd'i tu'dng d dac diem nhan khau hoc: Van bang dao tao, do tud'i, tham nien cdng tac. Tff dd, nghien cffu de xua't cac giai phap de'n ban quan ly cdng ty nham nang cao dong lffe lam viec cua nhan vien van phdng.

I. Gidi thi^u
Nguon nhan Iffc ludn dffdc coi la nhan to' quan trong, cot ldi, de giiip doanh nghiep ton tai va phat trie'n. Nhan vien cd ddng lffe thi ho lam viec dat 80 - 90% hieu suat, ty le nghi viec va nghi phep tha'p (Arman, 2009). Cdng ty TNHH MTV Tong cdng ty Cao su Dong Nai (Td'ng cdng ty Cao su Dong Nai- DONARUCO) la cdng ty con, doanh nghiep cap II dffdc cdng ty Me la Tap doan Cdng nghiep Cao su Viet Nam Cdng ty cd' phan sd hffu 100%
vdn. Tap doan Cdng nghiep Cao su Viet Nam vffa du'dc cd' phan hda vao ngay 02/02/2018, dang tie'p tuc thoai vd'n nha nu'dc xud'ng cdn 75%.

Tai Viet Nam, Ha Nam Khanh Giao va Hoang Van Minh (2016) difa ra 07 ye'u to cd tac ddng de'n ddng Iffc lam viec cua cdng nhan tai Cdng ty Dien Iffc Tan Thuan, sap xe'p theo thff tff giam dan: (1) Thu nhap va phiic ldi, (2) Dieu kien lam viec, (3) Md'i quan he vdi dong nghiep, (4) Can bang giffa cdng viec va cudc sd'ng, (5) Sff hd trd cua cap tren, (6) Cdng nhan thanh tich, (7) Cd hdi dao tao va thang tie'n. Ha Nam ICbanh Giao va Nguyen van Trifng (2018) du'a ra cac ye'u to' anh hu'dng de'n ddng Iffc lam viec cua ngifdi lao ddng tai Cdng ty cd phan Bia Sai Gdn Mien Tay, giam dan theo thff tff: (1) Lifdng, thu'dng va phiic ldi; (2) Quan he ddng nghiep; (3) Cd hoi dao tao va thang tie'n; (4) Difdc cdng nhan day du cdng viec da lam; (5) Trien vong phat trie'n cua cdng ty; (6) Ban chat cdng viec; (7) Dieu kien va mdi trffdng lam viec.

III. Ket qua nghien cffu / . Thdng ke mdu nghien cUu
Phieu khao sat dffdc phat de'n toan bd nhan vien van phdng cua ddn vi va nhan lai 5 ngay sau do.
Tdng so' bang khao sat difdc phat ra va nhan ve la 300 bang. Tat ca cac phieu khao sat deu dffdc kiem tra, dam bao tieu chi lam sach dff lieu. Bo di? lieu cud'i ciing cdn 282 phieu, du dieu kien de tien hanh nghien cffu (Bdng 1).
2. Kiem dinh do tin cay ciia thang do
Ke't qua cho tha'y cac bie'n cd be so'Cronbachs Alpha Idn hdn 0,6 va cd he so tffdng quan bien - tdng Idn bdn 0,33 (Nguyin Dinh Tho, 2011). Cac bie'n nay du'dc sff dung trong phan tich EFA tiep theo. (Bdng 2)
3. Phdn tich nhdn tdkhdm phd EFA

4. PhSn tich tffffng quan

5. Phan tich hoi quy
Tri thd'ng ke F = 79,153 vdi gia tri sig = 0.000 chffng td md hinh hoi quy phil hdp vdi tap dff lieu.
Durbin-Watson la 2,026 < 3 khdng cd sff tifdng quan giffa cac bie'n trong md hinh. He so' VIF cua cac bie'n deu cd tri < 10 chffng td khdng xay ra hien

Qua qua trinh nghien cffu, nhdm tac gia da sff dung phu'dng phap nghien cffu dinh lu'dng phd hdp, xff ly so' lieu bang phffdng den thd'ng ke de cd the xac dinh difdc, trong giai doan nay cua ddn vi, cd 4 ye'u to' anh hffdng de'n ddng Iffc lam viec cua nhan vien van phdng tai day, xe'p theo mffc do tac ddng giam dan: Dao tao, Lu'dng va thifdng thda dang, Cdng viec phu hdp, Lanh dao.
2. Ham y quan tri
2.1. Nhdm yeu td "Ddo tao "
DONARUCO can xay dffng chinh sach dao tao va phat trien nghe nghiep cho nhan vien theo hffdng nang cao kie'n thffc, ky nang, chuyen mdn, mot mat tao ddng lffe lam viec, mat khac sff dung
dffdc kie'n thffc cua ho cho kha nang canh tranh va phat trien trong tifdng lai cua td chiJc.
DONARUCO tao moi dieu kien de nhan vien dffdc tham gia cac khda hoc do ddn vi td chiic, gom: cac khda hpc bat budc de dao tao mdi va dao tao lai, cac khda hoc nhan vien dffdc phep tif quyet dinh cho viec tham gia.
Chie'n Iffdc dao tao tap trung: (i) Trang bi kien thffc, ky nang can thie't cho tffng vi tri cdng viec (ii) Dffdc xay dffng theo ky thuat SMART: cu the, do lifdng dffdc, cd the dat du'dc, thffc tien, co thcli ban, (iii) Du'dc td chffc thffc bien bang nhii'ng chffdng trinh hoat ddng cu the, cd sff phd'i hdp giila cac phdng ban trong ddn vi, chi phi hdp ly vdi ket qua cao, (iv) Cud'i ciing la danh gia cdng tac va chie'n lifdc dao tao thdng qua sff phan hoi cua nhan vien, ke't qua dao tao, hieu qua thay ddi trong cong viec, danh gia tac ddng de'n nhan vien va td chile.
Chifdng trinh dao tao cua td chffc phai difdc thiet ke td't (ve noi dung, phifdng phap) nham tao dieu kien cho nhan vien de tie'p can, hoc tap, phat trien ban than.
2.2. Nhdm yeu td "Luang, thudng thda ddng"

2.3. Nhdm yeu td "Cdng viec phii hap"
DONARUCO can sap xe'p cdng viec phii hdp nang Iffc ca nhan va nhu cau phat trien nghe nghiep ca nhan, bd tri nhan vien lam viec tai bo phan ma ho cd the phat huy td't nang Iffc thdng qua nd Iffc ban than va thdng qua hieu qua boat ddng cua nhdm nhan vien lam viec tai phdng ban do.
Nhan vien tai mot phdng, ban cd chung muc tieu, dac diem gid'ng nhau va anh hffdng nhau theo nhieu each khac nhau. 2.4. Nhdm yeu td "Lanh dao "

ABSTRACT:
This research is to examine factors affecting working motivation of office staff at Dong Nai Rubber Corporation (DONARUCO). The research was carried out by interviewuig 282 this company's employees and using Cronbachs Alpha, Exploratory Factor Analysis and the Unear multiple regression. The research's results show that there are four factors impactmg the working motivation including the training, the income and the benefit, the nature of the work and the leaders. These factors are listed in descending order of the influence. The results also show that there are differences in the working motivation between different demographic groups. The demographic conditions include the education level, the age and the number of working years. Based on these results, the research proposes solutions to the company's management board to improve the working motivation of its office staff.
