ABSTRACT
Work empowerment and organizational commitment are important for nurses and organizational effectiveness. The purposes of this descriptive correlational study were to examine work empowerment and organizational commitment of nurses in tertiary hospitals in Yunnan Province, the People’s Republic of China, and to examine the relationship between work empowerment and organizational commitment of these nurses. The sample consisted of 376 nurses from 3 tertiary hospitals. Research instruments were Conditions of Work Effectiveness Questionnaire-II (CWEQ-II) which was developed by Laschinger, Finegan, and Shamian (2001) and translated into Chinese by Sun and Li (2007); and Organizational Commitment Scales which include

Affective Commitment Scale (ACS), Continuance Commitment Scale (CCS), and Normative Commitment Scale (NCS) developed by Meyer, Allen, and Smith (1993) and translated into Chinese by the researcher. The Cronbach’s alpha coefficient of CWEQ-II was .85 and ACS, CCS, and NCS were .76, .70, and .80, respectively. Data were analyzed using descriptive statistics and Spearman’s Rank-Order Correlation.
The study results showed that work empowerment and all three components of organizational commitment of nurses were at a moderate level. There was a strong positive relationship between work empowerment and affective commitment, a weak positive relationship between work empowerment and continuance commitment, and a moderately positive relationship between work empowerment and normative commitment.
The findings of this study could be used by nurse administrators to improve work empowerment and to increase organizational commitment, thus, nurses could work more effectively and stay longer.
