Kepuasan kerja perawat telah dihubungkan dengan turn over perawat rumah sakit, kepuasan pelanggan dan kualitas pelayanan suatu rumah sakit. Penelitian-penelitian sebelumnya juga telah mendapatkan bahwa kepuasan kerja dipengaruhi oleh faktor internal/karakteristik individu dan eksternal.
RSU HKBP Balige saat ini menghadapi situasi yang sulit di mana kualitas pelayanan rumah sakit ini tergolong rendah dan ditemukan adanya turn over perawat yang meningkat selama tiga tahun terakhir. Tujuan penelitian ini adalah menganalisis apakah faktor eksternal dan internal perawat memengaruhi kepuasan kerja perawat di RSU HKBP Balige.
Jenis Penelitian bersifat analitik dengan tipe survey explanatory. Sampel penelitian ini menggunakan teknik total sampling dengan tingkat keikutsertaan responden mencapai 115 orang (95,04%). Data diperoleh menggunakan kuesioner, dan dianalisis dengan regresi ordinal berganda.
Mayoritas perawat di RSU HKBP Balige menunjukkan kepuasan dalam bekerja. Faktor internal dan eksternal merupakan prediktor yang signifikan terhadap kepuasan kerja perawat di RSU HKBP Balige (P= 0,001 dan Pseudo R-Square 0,913 – 0,996) di mana variabel yang paling berpengaruh adalah penilaian perawat terhadap kerjasama di RSU HKBP Balige (P= 0,003, Estimasi= -11,998, Wald= 8,901).
Implikasi dari penelitian ini adalah diperlukan manajemen karyawan dengan tujuan penciptaan kerjasamayang harmonis di antara SDM di rumah sakit.

ii ABSTRACT
Nurses’ satisfaction is always related to their turn over, to customers’ satisfaction, and to the service quality of a hospital. The previous researches also found out that job satisfaction was influenced by internal factors/individual characteristics and external factors.
Nowadays, RSU (General Hospital) HKBP Balige is facing difficult situation, due to its low quality of service and the increase of the nurses’ turn over in the last three years. The aim of the research was to analyze whether the nurses’ internal and external factors influenced their satisfaction at RSU HKBP Balige.
The research was analytic with explanatory survey type. The samples comprised 115 nurses (95.04%), using total sampling technique. The data were gathered by using questionnaires and analyzed by using multiple ordinal regression tests.
The result of the research showed that the majority of the nurses at RSU HKBP Balige felt satisfied with their jobs. The internal and external factors indicated significant predictors on the nurses’ satisfaction at RSU HKBP Balige (p=0.001 and Pseudo R-Square 0.913-0.996) in which the variable which had the most dominant influence was the nurses’ evaluation on cooperation at RSU HKBP Balige (p=0.003, estimation = -11.998, and Wald = 8.901).
It is recommended that the employee management should be needed in order to create a harmonious cooperation among the employees at the hospital.
