결론 및 제언

본 연구는 일 상급종합병원에 재직 중인 임상경력 1년 이내의 신규간호사의 감성지능, 업무수행능력 및 조직사회화 정도를 확인하고 감성지능과 업무수행능 력이 조직사회화에 미치는 영향을 확인하고자 시도하였다.

본 연구의 주요 결과는 다음과 같다.

신규간호사 감성지능은 평균 5.26점으로 하부 영역은 자기감성인식이 가장 높 고 감성조절이 가장 낮았다. 업무수행능력은 평균 3.78점으로 하부 영역은 간호 사의 태도가 가장 높고 간호제공기능이 가장 낮았다. 조직사회화 정도는 3.14점 으로 하부영역은 개인적 특성이 가장 높고 직무수행이 가장 낮게 나타났다.

신규간호사의 일반적 특성에 따른 조직사회화 정도는 희망부서 배치 여부와 간호직 선택 동기에서 통계적으로 유의한 것으로 나타났다.

신규간호사의 감성지능, 업무수행능력과 조직사회화 간의 상관관계에서 감성 지능과 업무수행능력, 감성지능과 조직사회화, 업무수행능력과 조직사회화는 유 의한 양의 상관관계를 보였다.

신규간호사의 조직사회화에 영향을 미치는 요인은 감성지능, 업무수행능력, 일반적 특성 중 희망부서 배치 여부와 간호직을 선택한 동기가 간호 가치와 직 업 적성 때문인 경우로 나타났으며, 이들 요인들은 신규간호사의 조직사회화를 24.9% 설명하였다.

본 연구를 통해 신규간호사의 감성지능, 업무수행능력 및 조직사회화 간의 관 계와 조직사회화에 영향을 주는 요인을 확인하였다. 추후 본 연구결과가 신규간 호사의 인력관리 및 조직사회화 증진 프로그램 개발의 기초 자료로 활용되기를 기대한다.

2. 제언

첫째, 연구대상자는 일 상급종합병원에 입사한 신규간호사로 제한하였으므로 다양한 병원 규모 및 지역을 대상으로 반복연구를 제언한다.

둘째, 신규간호사를 대상으로 감성지능과 업무수행능력을 향상시키는 프로그 램을 개발 및 적용하고 조직사회화의 정도에 미치는 효과를 확인하는 연구가 필 요하다.

셋째, 신규간호사의 업무수행능력은 자가보고에 의한 결과이므로 자격을 갖춘 평가자에 의해 시행한 업무수행능력 평가 결과를 활용하여 비교하는 연구를 제 언한다.
